International audience ; Based on the principle of “one person one vote”, cooperative and participative companies (Scop) appear to be one of the main models of democracy in the world of work. As majority owners of the company’s capital, employees have a unique right to elect their managers. In a context of renewed interest in employee participation, this article examines this democratic system through a mixed analysis –statistical and ethnographic– of management mandates in Scop. Drawing on recent work in political sociology on participatory democracy, it shows that democracy in firms is less a matter of employees’ natural inclinations –as most theories on the subject suggest– than of a strong personalization of power, including among groups with collective management. The article examines the process through which this personalization emerges, which is often less a matter of individuals grabbing power as it is a quest for the firm’s stabilisation. Faced with crucial issues such as employment and wages, the alternation of leaders appears to be a highly risky choice that most would ultimately prefer to avoid. ; Fondées sur le principe « une personne = une voix », les sociétés coopératives et participatives (Scop) apparaissent comme l’un des modèles de démocratie au travail. Détenteurs et détentrices majoritaires du capital de l’entreprise, les salarié·es possèdent un droit unique d’élire qui les dirigent. Dans un contexte d’intérêt renouvelé sur la participation des salarié·es, cet article se propose d’examiner ce dispositif démocratique à partir d’une analyse mixte – statistique et ethnographique – des mandats de direction dans les Scop. S’inspirant de travaux récents de sociologie politique sur la démocratie participative, il montre que la participation dans les entreprises relève moins d’inclinations « naturelles » des salarié·es – comme le défend la plupart des théories sur la question – que d’une forte personnalisation du pouvoir, y compris parmi des groupes à gestion collective.
